Anita Zhang and everyone on her team got envelopes from the company. Zhang Meng has two, one with her father's name on it, and the other her mother's.
Zhang Meng has just completed ten months of training as a baker at Starbucks headquarters in Seattle. When there are still three months to go before returning home, one day their moments were scanned. The Chinese employees in Seattle that day learned that the company would launch a "parental care program" in China to insure employees' parents against serious illness. Then the project leader registers their parents' information with them. This is so incredible in the United States, where insurance is expensive, that even Starbucks employees in the United States envy it.
Zhang Meng opened the envelope and the material covered almost all major diseases. She took pictures and sent them to her parents. My parents were so happy, "I didn't like you going to Starbucks, so I didn't think it was good to work as a waitress there."
From an ordinary graduate living in Tangshan to representing baristas in China in the Starbucks Asia Pacific Competition, to becoming China's first batch of bakers to receive training in the United States, Zhang Meng's story began that afternoon four years ago. she opened the door of the coffee shop and began to talk.
"excuse me, are you still recruiting now?"
The man at the bar heard the sound and looked up at the girl for a few seconds. "Yes, we are also recruiting."
"did you graduate from college?" "Yes."
"do you apply for a full-time or part-time job?" Full-time.
The person who asked the question was the store manager. He went to the back area to get a resume for Zhang Meng to fill in, and then arranged an interview. Zhang Meng bumped into Starbucks by mistake. at that moment, she was just a girl who couldn't find a suitable job. she passed the store and saw the recruitment notice on the green wall because she liked coffee and wanted to accumulate interview experience.
When every Starbucks employee officially joins Starbucks, they receive a small espresso cup with the words "Opportunity" on it. Starbucks is growing so fast that it needs a store manager to open a store every 15 hours. You need a district manager every week. A district manager manages eight to ten stores with about 150 employees. If, as Starbucks says, 5,000 stores will open by 2021, there will be a large number of job openings and employees will have more room for promotion.
Chen Chen, vice president of human resources at Starbucks, joined the company in June 2016. Then she found out that her colleagues were people who had worked at Starbucks for a long time. "more than 85% of Starbucks' management positions are internal promotions." In an interview at Starbucks' China headquarters in Shanghai, Wei Chen cited his team as an example: "I can think of anyone who has been in the company for a long time." Two have worked for ten years, two for six years, and two for five years. " Another member of her team transferred from the store because he was interested in human resources work.
"in his hometown, those who are willing to hire a college graduate will either have a low salary or start as a temporary worker, and there will be no future development." Zhang Meng's parents want her to be a primary or middle school teacher with a stable job and summer and cold holidays. But the actual teacher is a seniority job, Zhang Meng can only start as an intern, the salary is very low. More importantly, the qualification of a teacher is as difficult as that of a civil servant.
Starbucks coffee master Zhang Meng.
After becoming a member of Starbucks, Zhang Meng got a pamphlet. Every newcomer will receive such a pamphlet with a detailed growth path in addition to service specifications. According to the above explanation and the manager's introduction, Zhang Meng can focus on developing coffee skills and become a coffee master; he can also develop from a management line to an assistant manager, and then to a store manager; if he is interested in other positions, he can also try it across departments. For newcomers, the future at Starbucks is extremely clear.
"Anita, have you ever wondered why my apron is black?" One day the store manager asked Zhang Meng. In 2013, Tangshan just started building Starbucks stores, and the area is staffed with green aprons. The store manager came from Beijing for support, and his black apron stood out.
"I think the store manager's aprons are all black." Zhang Meng's answer made the other party laugh.
"No, I wear a black apron not because of my rank, but because I am a master of coffee." The store manager said, would you be interested in taking the test and wearing a black apron?
Zhang Meng was a little confused. "I've only been on the job for a month!" I don't even know how to mix drinks. "
"as long as you work hard and have the ability to pass the knowledge, you can take the coffee master exam within six months." The store manager continued to encourage her. Later, Zhang Meng put on a black apron, less than a year after she joined the job.
Zhang Meng is special, her coffee skills and management rank are improved at the same time. Leadership is learned on a daily basis.
When he first became a coffee master, one day a man wanted a latte and asked for no milk. The so-called latte is a mixture of espresso (Espresso) and milk. This latte without milk is not a latte, only concentrated how to drink.
"it's technically difficult to achieve a latte without milk, sir."
"I don't care. I can't drink milk."
"how about a change of American style for you?" Espresso with filtered water.
"I want a latte."
Zhang Meng could not explain clearly, and the customers were also very dissatisfied. In the face of customer criticism, the supervisor came forward to appease the mood, served a latte and an American cup for customers to taste, and explained the difference between the two drinks, both of which were free. The supervisor said to Zhang Meng, "I know you are aggrieved, but we can't blame the guests." there is a rule in our manual that never assumes that customers understand our production process. Later, when Zhang Meng was promoted to be a supervisor, she gradually realized that the first thing to do when this happens is to meet the needs of customers and satisfy each other, rather than trying to explain. "it taught me some management skills."
"when I was competing for a store manager, I had partners who had worked for three years and four years. And I was just a partner for less than a year, but I was chosen by the least experienced. The manager said that giving you a promotion has nothing to do with your working years, but your ability and enthusiasm for coffee. I am very touched. "
Starbucks (China) University is a learning support program established in 2012, which focuses on employees to design personalized learning paths, encourage personalized learning, and create a learning space that connects and motivates each other. Generally speaking, Starbucks University includes four modules: leadership College, Coffee College, Retail Management School and functional College. For example, for recruitment, what is a scene interview, what questions should be asked, and how to move forward according to the candidate's reaction. Starbucks also has an important culture to help others succeed. A regional manager wants to help the store manager grow, and the store manager helps more Zhang Meng grow.
Morning, vice president of human resources of Starbucks China.
Weichen said, "our mission is to serve the partners of the store." Therefore, internship in stores is a necessary program for all Starbucks employees to go through induction training. When she was trained in the morning, the person who took her had just graduated from college for a year. Before that, he worked part-time at Starbucks for two years. The morning asked him, "Why do you want to work at Starbucks?" "here I can compete for a supervisor, be a store manager, and try to be a regional manager in the future." The little master answered with vigor and longing for the future.
During the interview, Zhang Meng asked the store manager a question, "do I just need to make drinks at the bar when I come to work at Starbucks?" In fact, every Starbucks member does the same job. Even the store manager still distributes drinks and goes to the guest area to collect cups. If he is on the night shift, he still brushes the toilet after closing. "I was surprised to see the store manager mop the floor for the first time."
This is a company with no sense of hierarchy. Working in a Starbucks store, I often meet people in the office management center, including global board members. For example, when Howard Schultz comes to China, the first thing to do is to go to the store to talk to the staff. And his personal habits are very early. Maybe when you open the door one morning, you will see the big boss waiting outside the door with a smile. On a business trip to the Midwest in the morning, I met a store on the road with the general manager. He suddenly said wait a minute, and then ran in for a chat. I often do this kind of thing myself.
Jichen's family is in Beijing and occasionally goes to nearby stores when he goes back on weekends. "I'm from Shanghai, from the Human Resources Department. Which of our partners is free to have a chat? " Parental serious illness insurance benefits available to full-time employees who have worked for two years since June 2017 and whose parents are under the age of 75 are the needs collected through a variety of channels. During that time, the morning would go to the store and ask the staff if they knew about this insurance policy and what they thought of it.
Starbucks recently won the title of "Aon China's Best employer of 2017", the third year in a row that it has won the award. When Starbucks entered the Chinese market in 1999, the special benefit of its employees was coffee bean stock. After that, the staff and family exchange meeting, the housing subsidy program, the star vacation plan, the partner home plan, the "partner know the world" exchange program, and so on, are all improved step by step after careful investigation. Communicating with employees' families, providing employees with an one-year holiday after 10 years of service, or helping employees to open stores in their hometown and work experience at home and abroad are all programs set up to meet the needs of employees' career development and worry-free life. to make employees better. Wei Chen believes that partners are the basis of Starbucks' success. They face customers directly and make employees happy. Only then will they pass on their happiness to customers.
In the interview, Zhang Meng mentioned something that touched her. Every time the guests order lattes, their buddies scramble to make flowers, and Zhang Meng may be the one who grabs them the most. One day a well-dressed white-collar worker ordered a latte as usual and packed it in a paper cup to take out. Zhang Meng pulled a beautiful leaf for the latte, covered it, and handed it over. The lady took the coffee and went to get a tissue and turned her back to Zhang Meng. Usually no matter how beautiful the flower is made, close the lid and hand it over, the guest will drink it directly. Zhang Meng also knew that no one would see her work. While cleaning the console, she watched the lady pause for a long time, then she came over and called Zhang Meng, "come here for a minute." I thought the guests were going to pack, but the lady said, "you know, if I don't add sugar and open this lid today. When she talked about Zhang Meng in the interview, she stopped to calm down and continued, "if you don't open this lid, you won't see such a beautiful flower." It seemed to be a very common compliment. Zhang Meng said with several stresses: "this is really a great encouragement to me." Since then she has insisted on pulling flowers, even if what they do can make customers happy in the middle of the day. Although most of the flower guests can't see it.
Zhang Meng, a coffee roaster, now works with her partners to debug the equipment and roast coffee beans every day. Dressed in overalls and a hard hat, she will concentrate on roasting coffee beans every day at Starbucks' first selected coffee roaster overseas, which opened in December.
She was particularly impressed by a sentence from her boss during the morning interview: if our partners become better themselves because they work at Starbucks, they will be successful as a business in the future whether they stay here or leave.
